I work with growing UK businesses that already have managers in place but want stronger management capability, better people processes and less unnecessary owner dependency
The exact size matters less than the pattern
If you already have managers but too many day-to-day people issues still travel upwards, that is usually where the conversation starts
Practical, direct and focused on what changes in the business
I don’t believe in giving you more HR paperwork, more theory or more training for the sake of it
We look at what is actually happening, where responsibility is getting stuck, what your managers need to carry more confidently and what needs to change in the systems or foundations around them
The aim is always to leave you with greater clarity, stronger management capability and less unnecessary dependence on you
Both
The owner or MD usually engages me because they can see too much still comes back to them
I then work with managers to build the capability, judgement and confidence they need to carry more responsibility themselves
Not in the traditional sense
I can and do support with practical HR and employment matters, but the focus is broader than simply answering HR questions
My work is about helping growing businesses strengthen both their employment foundations and their management capability so people issues are handled earlier and at the right level
That is absolutely fine
Trusted Manager™ is not designed to replace HR
In many businesses, HR already provides policy, advice and specialist support
The missing piece is often whether managers know how to use that support well in real situations
The programme helps managers understand what belongs with them, what needs escalation and how to make better people decisions before every issue reaches HR or the owner
That may be the case
But it is worth looking at the wider context too
Sometimes one manager genuinely needs development
Sometimes the issue is unclear expectations, inconsistent authority, poor systems, weak documentation or a habit of senior leaders stepping in too quickly
The first step is understanding whether the problem sits with the individual, the management system around them, or both
That's a very good time to focus on management capability
You don't need to wait for managers to struggle or people issues to escalate before developing them
Sometimes the objective is simply to equip good managers with stronger judgement, greater confidence and the capability to carry more responsibility as the business grows
In fact, building that capability before the pressure increases can be far easier than trying to address it once problems have already developed
Traditional training often teaches managers what good management looks like
Trusted Manager™ focuses on whether they can apply it when a real employee is sitting in front of them
The programme combines practical development, workplace application, ongoing support and accountability so managers build capability through using it, not just learning about it
That is very common
The answer is not to tell them simply to “be more confident”
Managers need clarity around what belongs with them, what authority they have, how to think through a people issue and when escalation is genuinely appropriate
Confidence usually follows evidence
Your involvement matters, but the aim is not to create another job for you
At the beginning, I need enough input to understand what is happening in the business, where responsibility currently sits and what you need your managers to carry differently
From there, much of the development work happens directly with the managers
You remain involved at the points where leadership alignment, authority or business decisions are needed, but the whole purpose is to reduce unnecessary dependence on you, not create more of it
You do not need to diagnose that before speaking to me
In many businesses, the two are connected
A manager may be capable but working with unclear policies, inconsistent authority or weak employment foundations
Equally, the documentation may be perfectly adequate but managers may lack the confidence or judgement to apply it
Part of the first conversation is working out where the real constraint sits and what needs attention first
Some changes can happen quickly
A manager may start having conversations earlier, bringing recommendations rather than problems or taking greater ownership within weeks
The deeper change is behavioural
That takes repeated practice, feedback, evidence and trust
That is why Trusted Manager™ is designed as an ongoing programme rather than a one-off course
You do not need to have identified a specific problem before exploring this
Sometimes the starting point is simply a sense that managers could be better supported, more confident in difficult situations or more capable of carrying responsibility without relying so heavily on someone more senior
The free 20-minute Founder Briefing, Why Everything Still Comes Back to You, is a useful place to begin
It will help you think about how management responsibility currently works in your business, where dependency can develop and what managers need in order to exercise greater judgement and ownership
Growth usually creates more decisions, more people issues, more complexity and more situations where managers need to act without waiting for the owner or senior team
The question is not simply whether your managers are experienced
It is whether they have the clarity, capability, authority and support to carry the additional responsibility that growth will create
And you don't need to wait until something goes wrong to start thinking about that
A good place to begin is the free 20-minute Founder Briefing, Why Everything Still Comes Back to You. It will help you understand how management dependency develops, why capable managers can still struggle to carry responsibility and what needs to be in place if your management capacity is going to grow alongside the business
At the end, I'll show you the next step if you'd like to explore how this applies within your own management team
